There's power in simply naming our emotions.

Neuroscientist Matthew Lieberman's research at UCLA found that putting a feeling into words measurably reduces activity in the amygdala, the brain's threat-detection center.

At the same time, naming the emotion increased activity in the prefrontal cortex, the seat of reasoning and control.

Neuroscience shows us that human brains are hardwired to drop complex training the moment stress or uncertainty rises. When pressure hits, higher-order cognition goes offline, and traditional behavioral training vanishes.

In any other category of professional training (think pilots, surgeons, musicians, athletes), overriding emotional pressure requires years of intense, reflexive practice.

Yet we expect corporate leaders to perform and learn simultaneously under massive stress with zero emotional support.

If we want traditional leadership skills to actually be usable in real life, we have to build the emotional foundation first.

L&D professionals are constantly grilled about the ROI on leadership development, with executives wondering if it’s worth the investment.

But perhaps the far more powerful question is: How big is the risk if we DON'T develop our leaders’ skills?

According to the 2026 Marsh People Risk Report, inadequate leadership skills trigger or worsen more downstream risks than any other people risk.

“Leadership risk is rarely contained: it cascades.

“Our research shows that inadequate leadership skills act as a multiplier, triggering and exacerbating more downstream risks than any other factor. Poor decision-making, weak communication, and a lack of trust can quickly translate into labor and skills shortages, unsafe working conditions, deteriorating mental health, and flawed investment decisions — putting productivity, performance, and reputation at risk.”

In any other category of business spending (think cybersecurity, legal, insurance, finance, etc.), that kind of risk would merit significant investment to avoid a much greater potential loss.

Yet when it comes to people, we often think we can wing it.

So perhaps it’s time to start reframing the question and getting serious about the risk.

56% of CEOs report seeing zero ROI on AI to date, according to a recent study from PwC.

One of the core reasons may lie in their culture. According to a study from MIT, 84% of leaders see a strong connection between achieving measurable results from AI and having psychological safety among the team.

Yet that same MIT study showed only about 39% of leaders rate their organization’s psychological safety as “high.”

If your organization is missing out on AI gains, consider starting with psychological safety.
