All Aces, Inc. and Next Leadership had the privilege of collaborating with young leaders from our summer and year-round youth programs.

At the Boston Children’s Museum and Franklin Park Zoo, these incredible individuals engaged BPS families through surveys and focus group sign-ups for the City of Boston’s BPS Sunday program. Their energy, thoughtfulness, and ability to make connections was inspiring to see.

At All Aces, we believe in investing in communities by providing meaningful, paid opportunities for youth to grow and make an impact. Through intentional partnerships, we create pathways for empowerment and collective care.

Workplace hostility is more than an inconvenience—it’s a crisis. A 2023 Indeed survey found that nearly half of Black employees have considered leaving their jobs due to toxic environments, with microaggressions being a key factor. The American Psychological Association warns that these environments create fear, diminish productivity, and have long-term effects on mental and physical health.

Industrial-organizational psychologist Mindy Shoss explains that chronic stress from workplace abuse can lead to depression, heart disease, and even cancer. U.S. Surgeon General Vivek H. Murthy has also linked workplace toxicity to long-term health consequences. Yet, many Black employees don’t feel safe addressing these issues until an exit interview—if they’re given the chance at all.

It’s time to move beyond awareness and toward action. Organizations must take responsibility for addressing workplace inequities by listening, making structural changes, and holding leadership accountable.

Too often, organizations project unity while avoiding the deeper work of trust-building. This can be a form of reaction formation—suppressing doubts or frustrations and replacing them with performative positivity.

Ignoring tensions in partnerships doesn’t eliminate them—it strengthens the barriers that prevent true collective action. The willingness to acknowledge challenges, navigate power dynamics, and share decision-making is what helps partnerships create lasting change.

Decisions about whose voices matter are shaped by systems designed to keep certain issues and people out. In workplaces, government, and other spaces of influence, Black, Indigenous, and People of Color (BIPOC) are often unheard.

When Black people raise concerns, the focus shifts from the real problems to making us the problem. The discomfort our advocacy creates is used to discredit, ignore, or punish us, while the deeper structural issues remain. This pattern, described as the “mobilization of bias,” dictates which issues are taken seriously and which are dismissed. Policies, relationships, and unwritten rules allow some to bypass barriers while others are shut out entirely.

These aren’t just BIPOC struggles. The cracks we expose affect entire organizations and communities. Real leadership means recognizing these dynamics and ensuring all voices have a place at the table—not just the ones that reinforce the status quo.
