Employee Theft as a Reaction to Underpayment Inequity
Imagine yourself in the following situation. You’re an employee of a manufacturing
firm during an economic recession. The company has lost some large contracts and
now finds itself in a temporary cash flow crisis. Rather than laying off any employees,
company officials decide that the best way to weather the storm is to impose a 15%
pay cut for all employees for a period of 10 weeks. Naturally, you’d feel displeased,
and inequitably treated. After all, you would now be underpaid relative to the pay
you received earlier. However, in such a situation, you may feel reluctant to lower
your work performance because you may not want to call negative attention to
yourself and risk getting fired. Still, you feel angry about your pay cut.
What might you do? A recent study by Greenberg found that people in this
same exact underpayment inequity situation found an ingenious way to raise their
outcomes - they stole from the employer. Although it’s unethical to do so, stealing
may be an effective way of restoring equity with an employer who has underpaid
you. Not only might it raise your outcomes,(especially if you’re stealing something
of value to you), but it also represents a way of retaliating against those who have
caused you some harm.
The research was conducted in three manufacturing plants. In one, there was no
need for a pay cut, and it was business as usual; this was the control group. The
other two plants were similar to the control group in that they employed people
with similar backgrounds to do the same types of manufacturing jobs. The pay cuts
in these two plants were handled in very different ways.
In one of the plants (chosen at random), employees received a very thorough and
sensitive explanation of their pay cut. In this adequate explanation condition, they
were given a detailed financial accounting justifying the need for the pay cuts, and
they were shown a considerable amount of remorse and sympathy over their fate.
By contrast, employees in the inadequate explanation condition, the other plant,
were given only the most superficial information about the necessity for the pay
cuts, and this information was presented in a highly uncaring fashion.
The researcher wanted to see how the explanations would influence the amount
of employee theft that occurred. Theft rates were measured using a standardized
formula to account for otherwise unaccounted-for inventory losses. Inventory was
taken weekly by company officials who were unaware of the study. Measures of
theft were taken over thirty consecutive weeks - ten weeks before the pay cut, ten
weeks during the pay cut period, and ten weeks after normal pay was reinstated.
Was the pay cut responsible for raises in employee theft? Did the amount of theft
differ according to the explanation given? The answers are revealed by the data
summarized in Figure 4-10. Before the pay cut, the level of theft was quite low, and
about the same in all three groups. Then, once the pay cut occurred, the theft rate
went up - moderately for those given an adequate explanation, but dramatically

(twice as much!) in the inadequate explanation plant. Interestingly, once normal
pay levels were reestablished, theft rates returned to their regular, low levels.
Obviously, the findings were quite dramatic. Not only did theft result from underpayment, as equity theory suggests, but also the amount of theft was found to
be affected by the explanation given for the underpayment. Whereas a thorough,
sensitive explanation made people more accepting of the underpayment, and less
extreme in their reactions to it, a superficial, insensitive explanation encouraged
people to fully express their dissatisfaction by stealing. These findings make it clear
that feelings of inequity are influenced not only by the balance of outcomes and inputs between them, as equity theory suggests, but also by the way people are treated
by others. Indeed, treating others in a kind, sensitive manner has been shown to be
an effective way of getting people to accept many of the different inequities they
may expect to encounter on the job

Afghan Asylum Seekers in Austria: Contextual Study of Forced Migration Related Mental Health Issues

There are different contextual (pre-migration traumatic events and post-migration stressors), risk (mental health stigma and illiteracy), protective (resilience and meaningful activities), and sociodemographic factors that influence the mental health of Afghan asylum seekers in Austria. The use of local idioms of distress are more salient among Afghans which might undermine the validity of western developed measures for identifying anxiety, depression, and PTSD symptoms. Integrating ecological model and resource-based model of migrant adaptation, the aim of this study is the contextual examination of how the sociodemographic, contextual, risk and protective factors associate and mediate the psychological well-being of Afghan asylum seekers. It is a cross-sectional quantitative survey across Vienna with 416 randomly selected male and female adult Afghan asylum seekers residing in asylum shelters.
